Last week, a Scale 5 officer messaged me on Instagram.

He called me "beta."

He said he recently started watching Bankpediaa videos (on Instagram) and felt relieved. Because someone was finally talking about what actually happens inside these institutions. Not surface-level content. Not motivational fluff.
Then he shared what his head office looks like right now.
"Our condition here is worse than dogs," he said.
He has 2 years left to retirement. And those 2 years are weighing on him like a mountain.
Every meeting he attends has the same agenda. Not core banking. Not customer service improvement. Cross-selling targets. Government scheme numbers. Figure badhaao, figure badhaao.
Ground staff is invisible in these rooms. Every officer on the floor is told, directly or indirectly: you are replaceable.
And every executive managing these meetings operates by one unwritten rule: "Do it now. The person who comes after my tenure will deal with the mess."
This one sentence explains everything.
This is how compliance gets ignored. Not because people are evil. But because the system is designed so that no one is accountable for tomorrow. Your tenure ends, you move on, the damage stays.
A Scale 5 officer, 2 years from retirement, is reaching out to a content creator because he has nobody else to say this to.
That is the real crisis. Not the targets. Not the pressure.
The silence around it.
I asked him which bank at the end.
He said C....
I was not surprised.

He submitted his resignation in Nov 2021.
Bank replied after 1000 days.
And when they did — they rejected it.
Then approved it… backdated.


No terminal benefits. No accountability.

Position Linked Incentive (Same Bank, Same Year, Same Profit but Different Incentive)


A Scale 1 officer reaches his branch at 9:30 AM. Branch opens at 9:45. He stays till 7 or 8 PM. Branch closes at 8 or 9PM. He comes on Saturdays (even on 2nd or 4th). He does NPA recovery in the field. He explains government schemes to customers who don't understand them. He processes loan files. He does the actual work that makes a bank function.


His PLI this year: 15 days of salary. ₹38,976.
A Scale 6 officer in the same bank made policies, attended meetings, took decisions, and managed the overall direction.


His PLI: No cap. No ceiling. Up to ₹23,04,000.
Same bank. Same year. Same profit. One person capped. One person unlimited.
And when you ask if this is fair — the answer you get is "India mein aise hi hota hai."
That answer is exactly the problem.


What is PLI and How Did This Happen?


PLI - Performance Linked Incentive is an annual bonus tied to the bank's overall performance. Not individual performance. Bank-wide.
It came through the 11th Bipartite Settlement in 2020. The original structure was actually fair: if the bank's operating profit grows more than 5% year-on-year, everyone gets 5 days salary. 10% growth — 10 days. 15% — 15 days. Scale 1 to Scale 7. Equal.
In 2024, the 12th Bipartite Settlement updated it. A matrix of 8 parameters — CASA growth, NPA reduction, ROA, ROE, government schemes, total business. Still bank-wide. Still officially fair.


Then the Department of Financial Services (DFS) stepped in.
